The cost of replacing a single frontline staff member is more than a budget line item. It’s a ripple effect that impacts clients, caseload continuity, employer relationships, and performance metrics.
Research shows that replacing an employee can cost anywhere from 30% to 150% of their annual salary, with some organisations reporting figures between $23,000 and $60,000 per staff member, depending on the role.
And too often, new staff are thrown in the deep end with a login, a caseload, and a wish for good luck. But if you’re serious about performance, retention, and culture, onboarding isn’t optional.
Onboarding is your first opportunity to shape how someone shows up, connects, and contributes:
A strong onboarding experience sets the tone for everything that follows:
- Greater role clarity
- Stronger confidence from day one
- Faster engagement and productivity
- Lower burnout and turnover
And it doesn’t stop there.
Pair it with ongoing professional development, and you’re building capability, mindset, and momentum.

If your onboarding is a checklist, you’ve already lost
Onboarding isn’t a tick-box exercise. You need to set your new staff up for success from day 1.

Exploring options for disability support and employment
Two weeks ago, I headed to Adelaide for the AUSTRALIA VERSUS SPAIN – Employment and Disability National Forum hosted by Community Bridging Services (CBS) Inc.
Bringing providers together to collaborate and share was so powerful, and something that should be done more often. I was deeply moved by the real stories and the insights from NDIS participant Zac Colton.
Hearing how Spain supports people with disability from Fundación Prodis was thought-provoking. We have a long way to go, but with the passion, determination, and hope held by everyone in the room on Friday, as well as the broader sector, I believe we are on the right path. With IEA set to roll out in the coming months, we have an opportunity to shape the experiences for frontline workers, managers and leaders.
We can work together to set your teams up for success.
Thanks, Freddie and the team, for putting on a great event!
Client Love
Since December last year, Maria has been working with the Mas National leadership team through the Leadership Accelerator program.
MAS National CEO Ruth Hundertmark has this to say about their most recent August workshop with Maria…
“This has been far more than a training exercise; it’s been a journey of self-discovery, accountability, and practical application that is already delivering measurable results. Our leaders are growing in confidence, capability, and clarity, which directly strengthens our ability to support our clients and communities across Australia.
At Mas National, we know leadership is the lever that drives change. Investing in our people means we can create even greater impact for those we serve. When leaders grow, entire organisations shift.”
